Some are offered on a probationary basis, where the new hire would have to forfeit the bonus if it doesnt work out in the first year or two.The key, Dotson said, is to bring the issue up with a little bit of finesse - during the salary negotiation makes the most sense - and to the right person. Burning Olive Pits Burning Olive Pits Burning Olive PitsThe largest olive processor in theU.S. used to pay to truck around 13 billion olive pits per year to landfills. But the Musco Family Olive Co. now burns what was previously viewed as a waste material to both treat their wastewater and generate electricity to run their plant.In 2007, after being hit by the state with large fines for water discharge violations, the Tracy, CA-based company began testing a demonstration-sized renewable energy wastewater ordnungsprinzip (RENEWS) produced by Combined Solar Technologies,Pacific Grove, CA,that proved capable of cleaning the olive plants wastewater containing salts, olive brine, olive oil, acetic acid, and high amounts of total dissolved solids.The firms system begins by feeding pits into burners where they are combusted. Energy from the burner heats a heat-transfer fluid made from white paraffin low-grade cooking oil that travels through pipes to a brine boiler. The CST boiler processes the wastewater using a distillation process, and pressurized steam produced from the wastewater powers a steam engine to generate electricity, which is fed into the facilitys power distribution network. Exhaust heat is used to dry solids separated from the wastewater stream.Since installing a full-scale sized system in 2010, Musco has been able to treat its wastewater and generate 500 kwh/hr, or half of the plants electrical needs for operations such as sorters, canners, pitting, packing, and labeling machines.Storing and Delivering Pits for CombustionOlive pits have an energy rating of 8,800 Btu per pound, higher than hard wood, and have a similar moisture level. The full-sized system currently in use at the Musco plant burnstwo to threetons of olive pits every hour.Pits can be burned straight out of the plant, and theres an easy screw feed system to get them fired in the combustion unit at a constant rate, explains Frank Schubert, creator of the Bio-Reactor Burner (BRB) and RENEW S at CST. Pits are fed into a silo for storage before feeding into a burner, and are even used slightly wet. Schubert says the pits are not saturated about half of the moisture is on the outside in their wrinkles and folds. On occasion pits will be left to dry in the sun, but after scaling to the full-sized plant, CST developed a system to catch the 50-60 gallons per day of water that drained out of the silo so it could be treated with the mills wastewater.Olive pit processing equipment. Ash is allowed to remain in the burner longer at temperatures lower than other typical systems, creating a carbon sink that holds in heat, sulfur and nitrogen oxide. The pits dont smolder they start firing quickly when they hit the bed, and burn at 1,800-2,000 degrees F.As batches of 100 tons are combusted weekly, about one-half ton of residue is cleaned out of the burne r.About half of that are clinkers, heavy rock-like chunks that look like lava. The other half is powdery fly ash that contains nitrates, potassium, magnesium, and other minerals. Both are spread on the olive fields, offsetting about one-quarter of the facilitys fertilizer needs.As of 2011, Muscos CST burner has passed Californias strict air quality laws and is officially the cleanest burner in California, producing lower than required limits for nitrogen oxides, according to Schubert.CSTs bioreactor combustion unit was granted a permit to emit 17.5-ppm levels of NOx and regularly beats it at 4.7 ppm, according to Schubert. Without being able to rely on body language or even facial expressions, its even harder to establish a mora personal connection in phone interviews. Or is it?Become more personable in phone interviews- and land the job- with these tips.Smile as you speak. Sure, the hiring manager cant see that youre smiling, but that doesnt mean that you shouldnt. If you are talking about a previously positive work experience, smile as you tell the story. Not only will your voice will sound friendlier, but smiling as youre speaking is a known stress-reducer. Alleviating some stress can help you relax which, in turn, can help you do better on your job interview.Practice a story. You should always have a story that you can tell during a j ob interview that can help break the ice during a phone interview. It might be something work-related (like how you helped implement a program that helped save the company time and money) or it could be something personal (e.g., your volunteering efforts at your local community center). While you should know the most important facts of the story inside and out, you can practice telling it a few times- just be sure that it doesnt come off sounding too rehearsed.Do your research.Savvy job seekers know that establishing a connection to a potential boss can make or break the job interview. So if you know who youll be interviewing with, you should make every effort to do research to find out some information on him- on LinkedIn, for example. You need to: Acknowledge their application.Tell them that they were not selected for an interview or schedule an interview.Reject them after an interview or schedule a time for a second interview.Reject them or make a job offer after your interviewing process is complete. These are your four opportunities to exhibit professionalism and grace. You thank your applicants for their interest and the time they invested in applying by providing current information about the status of the job at all times. This communication  will  keep you from having candidates who feel disrespected. Be Respectful and Professional Yes, you are busy and you receive hundreds of applications for your open positions- many of which are unqualified. You are also hesitant to give bad news to a qualified candidate. You are especially hesitant to call because candidates ask for feedback. This is uncomfortable for employers when the correct answer is that the hiring team liked another applicant more. Sympathy to you. Some candidate communication is difficult. For instance, rejecting a job candidate is always tough when the candidate is both qualified and liked. Other times, you breathe a sigh of relief that you avoided making a bad choice for your organization. But, no matter what, only one candidate can be selected for the same job. Either the hiring manager or the HR staff person involved should call, write, or email the candidates you are rejecting just as you would call the candidate to whom you want to make the job offer. This is the positive professional action you can take. When you behave professionally, you leave each candidate with a positive view of your organization. This positive impression may affect your candidates application to your organization in the future. This impression could also affect other potential candidates for your future job openings. Among job-searching candidates currently, the biggest complaint is the disrespect with which they are treated by HR offices. Unfortunately, no communication, or ghosting, appears to be the norm. This leaves applicants wondering if you have even received their job application materials. If the candidate takes time to participate in an interview, the candidate expects feedback following the interview so that he or she understands the ongoing status of your recruitment process. Veiled in unshared mystery, every employer takes a different path to hiring employees. Your candidates deserve to know yours. Yes, employers are very busy. You are also currently swamped with applications for every job you post. But communication with your candidates is critical to your status as an employer of choice. Call the Candidate When You Decide Many employers disagree with this advice, but it is recommended that you call a candidate as soon as you determine that the candidate is not the right person for the job. Many employers wait until the end of the interview cycle, perhaps as long as waiting for a new employee to start the job, to notify unsuccessful candidates. This behavior is disrespectful and not congruent with the actions of an employer of choice. Let candidates know as soon as you know. Any other actions will also encourage you to settle for a probably less-than-superior employee. (Employers cite the old rationale about the bird in the hand, but many disagree vehemently that this is how to treat candidates.) The only caveat here is that if you have determined a person is both well-qualified and a good cultural fit, call the applicant to let him or her know the status of their application. Tell the applicant that they are still being considered for the position, but that you still have several other qualified candidates to interview. This takes your qualified candidates out of limbo. In this way, you have not rejected an acceptable person while still considering your other options. This is also courteous and respectful and it may help you avoid restarting your recruitment. A candidate who is not updated about your process may accept a position elsewhere- or develop a seriously negative attitude about your company while waiting. Plus, by staying in touch, you continue to build a positive relationship with a potential employee.

Keynote, Undergraduate R&D Expo Among Many Special Activities Slated for IMECE 2018 The ASME 2018 International Mechanical Engineering Congress and Exposition (IMECE 2018), the worlds largest interdisciplinary mechanical engineering conference, begins Nov. 9 in Pittsburgh, Pa. The conference, which will be held through Nov. 15 at the David L. Lawrence Convention Center and the Westin Convention Center Hotel, will feature more than 470 technical sessions over 16 technical tracks, as well as a packed schedule, including a variety of other special events. The keynote event will take place on Monday, Nov. 12, from 8:00 a.m. to 9:30 a.m. in Ballroom A of the David L. Lawrence Convention Center. During the presentation, Longer Lifespan: The Value of Satellite Servicing and In Space Robotics, Frank DeMauro of Northrop Grumman will discuss the various methods for in-orbit life extension and in-orbit spacecraft assembly currently in development. You share information, brainstorm ideas, generate solutions and create processes and systems. The problem is, many of these meetings are painfully boring, which means that the people who are attending have their brains tuned out. If people arent paying attention and focused, the meeting is just a waste of everyones time. How can you make boring meetings more exciting so that they accomplish something? Here are 5 practical tips: Ban SmartPhones Yes, this is like telling people to throw their children into the wolves den before coming to the meeting. People will insist that they must have their phones- after all, an emergency could occur. Yes. The world could come to an end during your quarterly planning meeting, but its unlikely. The problem with todays technology is that it allows you to focus on what is not in front of you- the meeting. The funny thing is, if people were face to face with the people they were texting during your meeting, theyd be texting someone else. Phones stay at desks. Without the phone, two things happen during your meeting. Youre forced to stay in the present and downtime is spent communicating with the other participants. Why is that important? Because youll find your meetings are more interesting when you know your colleagues. How do you get to know them? By talking to them. What do you do when you have your phone? You dont talk to the new people.   Prepare, Prepare, Prepare A meeting where the lead or moderator comes in late doesnt have an agenda, and wings it, is boring and tedious. A well-prepared meeting can be fascinating and engaging. When the leader has a plan and a purpose, the meeting will be more interesting. When theres no direction or goal, the meeting wont be interesting. The other part of preparation is improving your skills. Youve been to meetings which were productive and interactive and made you feel like you could go forth and accomplish great things. And, youve attended meetings where you are pretty sure that if you fell asleep, no one would miss you, and you wouldnt miss anything important. The difference is the person who runs the meeting. If your meetings are boring, take a look in the mirror. Find a way to improve. You can take a formal class (your HR department might help you out with suggestions), you can ask for feedback and mentoring from a coworker whose meeting skills you admire, or you can take an online class. A lot of help is available for you, and a lot of it is free for the taking when you want to make your usual boring meetings more exciting. Everyone Participates Why should everyone participate? Well, because if participation isnt necessary, you can handle this whole issue via email. Seriously. There are very few times when you need to bring a group in to convey information. Yes, there are some things like mass layoffs or a complete company restructuring that will go over better if you have a manager speak to the entire group, but in most cases,  meetings should always be interactive. How interactive? Well, that depends on the purpose of the meeting. If its a brainstorming session, everyone should speak. If someone isnt speaking up, call on that person. Introverts may dislike that type of meeting- and you shouldnt make meetings high pressure for introverts by putting them on the spot. But your meeting culture needs to assure that everyone participates in these brainstorming sessions and they should know that their participation is required in advance. Economists and industry executives attribute much of this slowdown to uncertainty over tariffs and trade, the New York Times reports. “Uncertainty remains very high for manufacturers and for companies with global exposure right now,” said Michelle Meyer, chief economist at Bank of America Merrill Lynch. “They’re still producing to meet demand, but they’re not looking to exceed that. They’re being very cautious.” 3.
